ABSTRACT A Study on Relationship among Perception of Clinical Ladder System, Professional Self-Concept and Empowerment based on Nurses Clinical Career Stage. Min, A Ri Nursing Management and Education Graduate School of Nursing Yonsei University This study is the descriptive correlation study to identify nurses perception of clinical ladder system based on nurses clinical career stage, identify the relationship among perception of clinical ladder system, professional self-concept and empowerment, provide the basis for the improvement clinical ladder system for nurses and contribute to human resource management through search for planning to increase the professional self-concept and empowerment. The subjects for this study were 162 nurses working in intensive care units, operating rooms and emergency rooms in the high-level general hospital in Seoul. Data were collected from April 17 th to April 23 rd in 2012 using questionnaire. Collected data were analyzed. The following research tools were used. In order to measure perception of clinical ladder system, the career ladder system perception measurement tool developed by GwangOk Park and YunYoung Lee(2010) was modified and used in this study. In order to measure the professional self-concept, the tool developed by Arthur(1992) and then translated by ChunHee Noh(1996) was modified and used in this study. In order to measure the empowerment, the tool developed by Chandler(1986) and then translated by GilMo Yang(1999) was modified and used in this study. Descriptive statistics, t-test, ANOVA, Scheffé test, Pearson's Correlation Coefficient and Multiple linear Regression were performed with collected data by using SPSS WIN 18.0 program. 1. In terms of perception of clinical ladder system based on clinical career stage, specialist 2 nurses had higher awareness than new nurses, general nurses - 74 -
and specialist 1 nurses(f=7.009, p=.000). In terms of professional self-concept based on clinical career stage, specialist 2 nurses had the highest concept. General nurses and new nurses were followed in order(f=12.627, p=.000). There were no significant differences in empowerment based on clinical career stage(f=1.781, p=.153). 2. There was statistically significant positive(+) correlation(r=0.568, p=.000) between perception of clinical ladder system and professional self-concept. As the perception of clinical ladder system got higher, the professional self-concept got high. There was statistically significant positive(+) correlation (r=0.596, p=.000) between perception of clinical ladder system and empowerment. As the perception of clinical ladder system got higher, the empowerment got high. 3. In order to identify factors affecting professional self-concept, the multiple linear regression analysis was conducted. The result showed the explanatory power(r 2 ) of 42.3%. Factors affecting professional self-concept were the general understanding of clinical ladder system, expected effect about clinical ladder system, final educational level and clinical career stage. 4. In order to identify factors affecting empowerment, the multiple linear regression analysis was conducted. The result showed the explanatory power(r 2 ) of 41.9%. Factors affecting empowerment were the general understanding of clinical ladder system, perception of professional activity participation, expected effect about clinical ladder system, and clinical career stage. In conclusion, the differentiated approach is needed to increase the perception of clinical ladder system in order to increase nurses professional self-concept and empowerment. In order to increase the perception of clinical ladder system, continuous education is required to help nurses understand the clinical ladder system. It is thought to need the appropriate compensation to encourage nurses to recognize the promotion, and participate the professional activity. In addition, the efforts of department of nursing and medical organizations should be supported to establish the specific system operation to satisfy the expectation about nurses clinical ladder system.
